A groundbreaking international study has revealed a powerful solution to the global crisis of physician burnout. The research, published in JAMA Network Open, highlights the significant impact of nurse staffing and work environments on not just nurses, but also on physicians' well-being and job satisfaction.

Led by the Center for Health Outcomes and Policy Research (CHOPR) at Penn Nursing, the study surveyed an extensive sample of over 6,400 physicians and 15,000 nurses across the United States and six European countries. The findings were clear: hospitals that prioritize adequate nurse staffing, supportive work environments, and effective interdisciplinary teamwork experience lower rates of physician burnout, job dissatisfaction, and intent to leave.

"Physician burnout is a critical issue worldwide, yet few practical solutions have emerged," stated Linda H. "Our research underscores the importance of investing in nurses as a dual strategy to enhance both nurse and physician well-being, ultimately strengthening patient care.

  • In US hospitals, a modest 10% improvement in nurse work environment, including staffing adequacy, led to a remarkable 22% reduction in physician intent to leave, a 25% decrease in physicians unwilling to recommend their hospital as a workplace, a 19% decline in physician job dissatisfaction, and a 10% reduction in high burnout rates.
  • European hospitals saw similar benefits, with a 10% increase in nurse staffing adequacy linked to a 20% lower physician intent to leave, a 27% decrease in not recommending their hospital, a 15% reduction in physician job dissatisfaction, and a 12% lower likelihood of high burnout.
  • Hospitals fostering strong physician-nurse teamwork consistently reported better physician outcomes.

The study's timing is crucial, as healthcare professionals face unprecedented levels of stress and burnout. According to the research, between 20% and 44% of surveyed physicians expressed intentions to leave their hospital positions due to dissatisfaction, with up to 45% reporting high burnout.

"These findings offer a clear path forward for hospital leaders to take immediate action," said Karen B. Lasater, PhD, RN, the Jessie M. Scott Term Chair in Nursing and Health Policy, Associate Professor, and Associate Director of CHOPR. "Improving nurse staffing and creating supportive work environments are feasible, evidence-based reforms that can retain both nurses and physicians.

The research was conducted by the Magnet4Europe Consortium in collaboration with the U.S. Clinician Well-Being Study Consortium, with support from the National Institute of Nursing Research and the European Union's Horizon 2020 program.
